Pengaruh Komitmen Organisasi dan Pengembangan Karier Terhadap Retensi Pegawai di Unit Pengelola Taman Margasatwa Ragunan Jakarta Selatan



This research is motivated by the phenomenon of high yet stagnant
employee retention within the Ragunan Wildlife Park Management
Unit, indicating an imbalance between long-term loyalty and the
dynamics of employee career development. Of the 125 employees,
72% have worked for more than 20 years, while only 4% have a tenure
of less than 10 years, reflecting a weak human resource regeneration
system. This disparity potentially reduces the organization’s long-
term effectiveness, particularly in the context of conservation work
that requires technical specialization and service continuity. This
research employs a quantitative approach, with data collected
through questionnaires that have been tested for validity and
reliability. Sampling was conducted using purposive sampling from a
population of 125 employees, yielding 95 respondents based on the
Slovin formula. The analytical technique used is multiple linear
regression analysis through SPSS for Windows version 29. The results
reveal that: (1) organizational commitment has a positive and
significant effect on employee retention, with a significance value of
0.001 and a contribution of 75.3% to the retention variable; (2)
career development also has a positive and significant effect on
employee retention, with a significance value of 0.001 and a
contribution of 75.4%; and (3) organizational commitment and
career development simultaneously exert a positive and significant
influence on employee retention, with a significance value of 0.000
and an R² value of 78.1%, while the remaining 21.9% is influenced by
factors outside this research. These findings underscore that
enhancing the quality of organizational commitment, alongside
developing an adaptive and sustainable career development system,
is essential to creating employee retention that is not only numerically
high but also strategically valuable for the sustainability of public
conservation management.
